页眉摘要经济全球化依赖于信息通信技术(InformationTechnology,IT)的进步,人力资源作为企业的首要资源,与IT企业的经营发展联系密切。提高IT企业技术人才的工作满意度,激发其积极性和创造性,削弱其离职倾向,从而避免人才流失,并提高企业绩效,离不开合理有效的人力资源方案,这也是大多数企业所共同关注的问题。IT企业技术人才流失问题日趋严重,值得我们进行深入的研究和探讨。本研究面向大连IT企业技术人才进行调查分析,基于工作满意度、人才流失和离职倾向等理论,通过文献分析法、深度访谈法和问卷调查法总结得出IT企业技术人才流失现状、流失原因以及影响人才流失的主要因素。在参考国内外量表的基础上,设计出大连市IT企业技术人才流失影响因素调查问卷,并在大连市IT企业的技术人才中进行发放。通过使用SPSS22统计分析软件对调研数据进行分析,并验证假设。最终得出结论:人口统计变量中的学历和技术岗位的工作年限对离职倾向产生影响;工作满意度各维度对离职倾向产生影响。本研究重在探讨如何提前预防IT企业技术人才流失的问题,找出人才流失的关键影响因素,并以此提出相关解决方案。通过针对个人方面、组织方面和外部环境方面提出具体建议,从而留住技术人才。以期对我国其他IT企业也具有借鉴作用,帮助企业充分调动核心员工的工作积极性,实现人力资源的有效利用,提高企业的竞争优势,达到各方利益的平衡与最大化。关键词:工作满意度;离职倾向;人才流失;IT企业;技术人才;人力资源管理页眉AbstractEconomicglobalizationreliesontheprogressofInformationTechnology(IT).Astheprimaryresourceofenterprises,humanresourceiscloselyrelatedtotheoperationanddevelopmentofITenterprises.ImprovetheITenterprisetechnicalpersonnel'sjobsatisfaction,arousetheirenthusiasmandcreativity,weakenitsturnoverintention,soastoavoidthebraindrainandimproveenterpriseperformance,leavethereasonableeffectivehumanresourcesplan,thisisthemostcommonconcernofenterprises.TheproblemofITtechnologybraindrainisbecomingmoreandmoreserious.ThisstudyaimedatDalianITenterprisetechnicalpersonnel,basedonthetheoryofjobsatisfaction,turnoverintentionandthebraindrain,throughliteratureanalysis,depthinterviewandquestionnairemethod,sumsupthetechnicalbraindraincurrentsituation,reasonofdraining,andthemainfactorsthataffectthebraindrain.Onthebasisofreferringtothedomesticandforeignscales,aquestionnairewasdesignedtoinvestigatethefactorsinfluencingthelossoftechnicaltalentsinDalianITenterprisesandITwasdistributedamongthetechnicaltalentsofDalianITenterprises.UsingSPSS22statisticalanalysissoftwaretoanalyzethesurveydataandverifythehypothesis.Finally,theconclusionisdrawnthattheeducationalbackgroundandtheworkingyearsoftechnicalpostsinthedemographicvariableshaveaninfluenceonthedimissiontendency.Alldimensionsofjobsatisfactionhaveanimpactonturnoverintention.ThisresearchfocusesonhowtopreventthelossoftechnicaltalentsinITenterprisesinadvance,findoutthekeyinfluencingfactorsofthebraindrainandproposerelevantsolutions.Retentionoftechnicalpersonnelthroughspecificrecommendationsontheindividual,organizationalandexternalenvironment.ForreferencetootherITcompaniesalsohavethesameindustryinChinaandhelpenterprisestofullyarousetheenthusiasmofthecorestaff,toachievetheeffectiveutilizationofhumanresources,improvethecompetitiveadvantageofenterprises,toachievethebalanceoftheinterestsofallpartiesandmaximize.Keywords:JobSatisfaction;Turnoverintention;Thebraindrain;ITenterprises;Technicaltalents;Humanresourcemanagement页眉摘要.......................................................................................................................1Abstract.........
