北京理工大学珠海学院 2020 届本科生毕业论文新员工资质过剩感与工作满意度:一个被调节的中介模型摘 要基于相对剥夺理论,通过对 341 名新员工进行问卷调查,探讨新员工资质过剩感对工作满意度影响的作用机制和边界条件。结果表明:(1)资质过剩感对工作满意度显著负相关,与相对剥夺感显著正相关;(2)相对剥夺感在资质过剩感与工作满意度的关系中起着中介作用;(3)领导授权调节了相对剥夺感与工作满意度的关系。低领导授权时,新员工的相对剥夺感对工作满意度的影响会更强;(4)领导授权负向调节资质过剩感对工作满意度的中介效应。关键词:资质过剩感;相对剥夺感;领导授权行为;工作满意度;I北京理工大学珠海学院 2020 届本科生毕业论文AbstractBased on the theory of relative deprivation, 341 new employees were investigated by questionnaire to explore the mechanism and boundary conditions of the influence of new employees' excess of qualification on job satisfaction.
